Why Are Interviews Broken? Reason #2 (and How to Fix It)
Prioritizing confidence over competence.
Here's what we learned from analyzing thousands of interviews:
The #1 predictor of high interview scores?
"Effective communication" - basically, how well candidates sell their story.
And it gets worse:
The Dunning-Kruger effect shows that less competent people often overestimate their abilities, while true experts tend to underrate themselves.
Picture this:
Candidate A: A brilliant developer who understates their achievements Candidate B: An average coder who tells captivating stories about their limited experience
Who gets hired more often? You guessed it - Candidate B.
Here's how to fix it:
3 Ways to Test Real Skills, Not Just Talk:
Run skills-based, structured interviews that measure specific abilities through relevant questions.
During the interview, ask candidates to solve real problems, not just describe past solutions.
Include work samples that mirror actual job tasks.
Stop hiring the best storytellers. Start hiring the best performers.
Stay tuned for Reason #3
Think Sales-Driven Means Hitting Quota? Think Again
Forget the buzzwords.
Being "sales-driven" isn't just a catchy phrase to put on resumes...
Here's what it ACTUALLY looks like in successful performers:
1. They're PASSIONATE about the win
Not just hitting targets - they get a genuine THRILL from landing new accounts.
It shows in their energy and approach.
2. They're OPPORTUNITY FOCUSED
While others wait for leads...
These reps actively:
• Prospect new accounts
• Find upsell opportunities
• Create conversations
• Open new doors
3. They're MULTI-CHANNEL MASTERS
Not satisfied with just:
LinkedIn outreach ❌
Or just events ❌
Or just referrals ❌
They leverage EVERY possible avenue to reach prospects.
🔥 KEY INSIGHT: Sales-driven professionals understand business dynamics. They develop strong instincts for which prospects are most likely to convert.

Interview Horror Story
Long ago, when I was young and green and didn't know better, I was asked by a male interviewer in his mid to late 40s (I was in my early 20s), "Does the rug match the curtains?" Note: my hair color is red, if this one takes a minute to grasp. I challenge anyone to beat that one! I will never forget it.
Ever watched "America’s Got Talent" and seen judges bicker over candidates?
One judge thinks a contestant is amazing, another thinks they're just okay, while the third is less than impressed.
Why does this happen? Three different perspectives on the same performance.
Does this sound like your interview process?
Here are three reasons why:
1. Subjectivity: We see people as we are, not as they are, leading to varied opinions.
2. Lack of Clear Definitions: Without precise criteria, assessments vary widely. Imagine if AGT had exact standards for a great performance. Judges’ opinions would align much more closely.
3. Bias: Biases like "similar to me" or "beautiful is good" skew our decisions, leading to favoritism and unfair assessments.

Why is it important to not only measure your interview process but also your interview team?
Throughout the hiring journey, particularly during interviews, decisions hinge on human judgment—recruiters, hiring managers, and team members. Human biases often taint these judgments, impacting underrepresented groups the most. The accuracy and fairness of your hiring process are only as good as the accuracy and fairness of your interviewers, so as you work towards improving your hiring practices, a key focus should be your interviewers. While many organizations grasp this concept, actionable steps often lag behind.
